The dynamic influence of state personality on psychological contract evaluations

Abstract

The psychological contract (PC) is a valuable concept when examining the employer-employee relationship as a plethora of research demonstrated that employees’ perceptions of PC breach elicit feelings of violation which in turn may prompt one to counter with an attitudinal or behavioral reaction. While most studies primarily focussed on the negative consequences ensuing a PC breach, the antecedents of PC breach or feelings of violation remain understudied. Building on the approach/avoidance framework we posit that an employee’s momentary level of state neuroticism (state N) or conscientiousness (state C) relates positively to the likelihood to perceive a PC breach. Next, we stipulate that an employee’s momentary level of state N relates positively to violation feelings. Finally, we argue that an employee’s momentary level of state C relates negatively to violation feelings. Using experience sampling data from 55 Belgian respondents (265 observations) occupied in sixteen different occupational sectors, we conducted a multilevel zero-inflated Poisson regression analysis. As hypothesized, being momentarily high in state N and state C at time T increased the likelihood to perceive a PC breach at time T+1. Being momentarily high in state N at time T also increased the intensity of violation feelings at time T+1, whereas being momentary high in state C at time T did not relate to the intensity of violation at time T+1. From a theoretical point of view, this study provides tentative support for the potential important role of one’s momentary level of state N and C when evaluating the PC.
